What is selected upon within a population (genotype, phenotype, or alleles)?

Selection acts directly on phenotypes. If an albino deer were painted tan (and gained protective coloration) it would survive longer than an albino deer that was still white. The white one would be eliminated because it was white, even though both had the same genotype and alleles.
